Fudge that. Exploiting young people, either pay them properly or forget it.
£20/hr more tin than most jobs. That you have to travel is the same for any job, if you’re too far then it’s not the one for you. All this putting the job down from people with no skin in the game does no one any favours.

Have you got any work going?

You made my day with that. I was having a crap day today.

Sadly not, and alas, I'm not a 'real farmer' either, but motivation of staff is the same no matter what we do, and it can be difficult for some managers when they are under pressure too.
My days of having people report to me now are over I believe, as we relocated to Wales and trying to build a new life in the middle of the current shenanigans.

Will get there one day I suppose :)

Oh hang on... I am not sure it gets into the realms of exploitation. Local people driving 3 miles to do a milking on 260 max cows and getting 20 nights a month (£1200 per month). Who is out there who pays more than this for the third milking?

I guess if you have to drive a long way - you decide it isn't for you and that is the milkers choice surely.

I was thinking "Christ that's good money", I'm seriously thinking about selling my ewes after lambing to buy a house and go night milking, I haven't milked for 7 years but really do miss it now.

On a minute by minute basis money is not a good motivator. Just look at a footballer on £50,000 a week. For that money he should do exactly what I want but they don't.
The days of asking milkers to work from 3am to 2pm should be over in a 3x setup. Folk need time off then will work better in between. Give them clear instructions, acknowledge they are doing a good job, do them wee favours or maybe let them knock off a bit early for a special event.
I know a worker of 30 years who had to work a Saturday morning start of his holidays then rush to to get the plane because his boss wanted to go shooting. That destroyed a lot of goodwill in that man and he lost respect for his boss.

I think we have to be carefull we don't get left behind. The most basic Morrisons employee is now on £10 an hour and that would give theml 4weeks holiday so closer to 11an hour for working 8 hours during the day.
18 an hour for skilled work at unsociable hours and probably self employed is fine as long as your current chap is happy but it probably won't be enough to find another

What we found motivated people was to actually make time to do the job they are doing with them, because as Bosses, we often fall into the trap of not giving time to our teams because we are overloaded quite often. The best time I found to do this was in the unsociable hours periods showing them you are prepared to be with them doing what they are doing at any time of the day or night, talking with them, what they did / like doing etc, plus seeing if they had any ideas on how to improve the current methods.

Oh, and a good one we found was, if you sense someone is a bit low in mood, turn up unexpected on a sh!t shift with a cake / pack of doughnuts and telling the person to go and have a break, cup of coffeee and put their feet up - and you covering them. You'd be suprised how well that goes down for good employees..
Any decent manager knows all that
Look after your workers and they will look after you

It would be interesting to see all the details on that.
How many hours a week, start/finish times, shift lengths etc.
People see the 10quid and it temps them, I bet there's a catch somewhere. Supermarket hours could be just as unsociable as night milking.

Having said that a tenner's not far off minimum wage.
